How to Hire a Payments Specialist: The Roles Every Fintech Needs

If you run an EMI, a payment institution or a fintech that moves customer money, sooner or later you need to hire a payments specialist. The problem is that "payments" covers very different jobs. Hire the wrong one and you get a great engineer staring at a reconciliation break they were never trained to fix.

Why fintechs hire a payments specialist now
Three things have made payments skills harder to do without:
- Verification of Payee. Since 9 October 2025, payment providers in the euro area must check that the IBAN matches the payee's name before a credit transfer goes out.
- PSD3 and the Payment Services Regulation. The EU reached political agreement in November 2025. The new rules tighten safeguarding of customer funds, expect a documented reconciliation process with evidence for supervisors, and make providers share more of the cost of fraud.
- Real presence. Regulators want management and critical functions where the licence is. In Lithuania alone there are around 70 EMIs and 43 payment institutions that must staff these functions locally.
In short: the work that used to sit with "whoever knows the spreadsheet" now needs a person who has done it before.
The 5 payments roles every fintech needs
1. Payments operations lead
Owns the daily flow of money: settlement, reconciliation, safeguarding, scheme rules and the relationship with banks and partners. Hire first if you already have a licence and live customers.
2. Reconciliation and safeguarding analyst
Matches every euro in your ledger to every euro at the bank, every day, and keeps the evidence pack your auditors and regulator will ask for.
3. Payments engineer
Builds and maintains the ledger, payment state machines, idempotency and retries. Usually a backend developer with payments experience.
4. Payment integration developer
Connects you to PSPs, card processors, SEPA and Open Banking APIs. Good choice for a fixed project, for example adding a new rail or partner.
5. Fraud and risk analyst
Sets rules for transaction monitoring, reviews alerts and tunes limits so you stop fraud without blocking good customers.

What to check before you sign
- Licence type they worked under. EMI, PI, bank or PSP. The daily routine is different in each.
- Real numbers. Ask how many transactions a day they reconciled and how breaks were handled.
- Schemes and rails. SEPA, SEPA Instant, cards, local schemes. Ask which ones they ran, not just "know".
- Audit experience. Have they prepared safeguarding or reconciliation evidence for an auditor or regulator?
- A short practical task. A small reconciliation or flow-mapping exercise tells you more than three interviews.

A good payments operations lead does not start with a big plan. In the first week they:
